本文從職業(yè)壓力源的角度探討了激勵(lì)組織公民行為的效果,以及員工組織支持感和公共服務(wù)動(dòng)機(jī)分別作為中介和調(diào)節(jié)變量的作用。文章數(shù)據(jù)選取257名公務(wù)員完成了問(wèn)卷調(diào)查。運(yùn)用結(jié)構(gòu)方程模型進(jìn)行數(shù)據(jù)分析,結(jié)果表明挑戰(zhàn)性壓力源積極影響組織公民行為,而阻礙性壓力源消極影響組織公民。同時(shí)檢驗(yàn)了公共服務(wù)動(dòng)機(jī)在兩種形式的職業(yè)壓力源(挑戰(zhàn)和阻礙)與組織公民行為之間的中介作用。此外,組織支持感正向調(diào)節(jié)了挑戰(zhàn)壓力源對(duì)公共服務(wù)動(dòng)機(jī)的直接和間接影響,同時(shí)負(fù)向調(diào)節(jié)了阻礙壓力源對(duì)公眾服務(wù)動(dòng)機(jī)的間接和直接影響。本研究對(duì)中國(guó)公共部門(mén)的管理具有一定理論和實(shí)踐意義。
Abstract:We explored the effect of stimulating organizational citizenship behavior from the perspective of occupational stressors, as well as the roles of employees’ perceived organizational support and public service motivation as a mediator and moderator, respectively, of this relationship. Participants were 257 public servants in China, who completed questionnaires assessing the variables of interest. Results of structural equation modeling revealed that challenge stressors positively affected organizational citizenship behavior, whereas hindrance stressors negatively affected organizational citizenship behavior. Public service motivation mediated the relationship between the two forms of occupational stressors (challenge and hindrance) and organizational citizenship behavior. Additionally, perceived organizational support positively moderated the direct and indirect effects of challenge stressors on public service motivation, and also negatively moderated the direct and indirect effect of hindrance stressors on public service motivation.This research has theoretical and practical meaning for management in the Chinese public sector.

上海對(duì)外經(jīng)貿(mào)大學(xué)公共管理系專(zhuān)職教師,管理學(xué)博士,碩士生導(dǎo)師,MPA教育中心副主任,上海市創(chuàng)新政策評(píng)估中心研究員。畢業(yè)于上海交通大學(xué)國(guó)際與公共事務(wù)學(xué)院。先后在Social Behavior and Personality、《公共管理與政策評(píng)論》、《蘭州大學(xué)學(xué)報(bào)(社會(huì)科學(xué)版)》、《大連理工大學(xué)學(xué)報(bào)(哲社版)》、《管理學(xué)刊》、《科技進(jìn)步與對(duì)策》、《行政科學(xué)論壇》等國(guó)內(nèi)外核心期刊發(fā)表10余篇學(xué)術(shù)論文。主持國(guó)家社科1項(xiàng)、省部級(jí)課題2項(xiàng),同時(shí)參與多項(xiàng)國(guó)家和省部級(jí)課題,參編多本教材和書(shū)籍。曾獲得2021年度法學(xué)院“善法”獎(jiǎng)教金。2022年帶領(lǐng)學(xué)生參加上海市高校商業(yè)挑戰(zhàn)賽“精創(chuàng)教育杯”創(chuàng)新創(chuàng)業(yè)競(jìng)賽榮獲上海市二等獎(jiǎng)。2022年帶領(lǐng)學(xué)生參加“數(shù)智化商業(yè)決策大賽”分別獲上海市二等獎(jiǎng)和三等獎(jiǎng)。
畢業(yè)于華東師范大學(xué)行政管理專(zhuān)業(yè),先后取得澳大利亞南十字星大學(xué)工商管理學(xué)士學(xué)位、工商管理碩士學(xué)位。研究領(lǐng)域?yàn)楣膊块T(mén)人力資源管理、組織公民行為等。
